Abstract
DETERMINANTS OF WOMEN BECOMING STRATEGIC LEADERS IN PRIVATE UNIVERSITIES IN WEST SUMATRA: THE MODERATING ROLES OF FOUNDATION PREFERENCES AND WORK-FAMILY CONFLICT Fathnaini Aisyah (2420522046) Supervisors : Prof. Dr. Herri, SE, M.BA, Dr. Syafrizal, SE, ME Abstract This study aims to analyze the determinants of women becoming strategic leaders at private universities in West Sumatra by examining the effects of Leadership Self-Efficacy, organizational support, and community culture on women’s strategic leadership, as well as the moderating roles of foundation preference and work-family conflict. This study employed a quantitative explanatory approach with a cross-sectional design. Data were collected through questionnaires from 115 female lecturers at private universities in West Sumatra who met the research criteria. Data were analyzed using the Partial Least Squares-Structural Equation Modeling (PLS-SEM) method with the assistance of SmartPLS 4. The results show that Leadership Self-Efficacy has a positive and significant effect on women’s strategic leadership and represents the strongest factor in the research model. Organizational support also has a positive and significant effect on women’s strategic leadership, although its effect is weaker than that of Leadership Self-Efficacy. Meanwhile, community culture was not proven to have a significant negative effect on women’s strategic leadership. Foundation preference was not found to moderate the relationships between Leadership Self-Efficacy, organizational support, and community culture with women’s strategic leadership. Likewise, work-family conflict did not significantly moderate any of these three relationships. These findings emphasize the importance of strengthening women’s leadership confidence and capabilities, as well as creating organizational support that provides genuine opportunities for women to develop toward strategic leadership positions. Penelitian menggunakan pendekatan kuantitatif eksplanatori dengan desain cross-sectional. Data diperoleh melalui kuesioner dari 115 dosen perempuan pada universitas swasta di Sumatera Barat yang memenuhi kriteria penelitian. Analisis data dilakukan menggunakan metode Partial Least Squares-Structural Equation Modeling (PLS-SEM) dengan bantuan SmartPLS 4. Hasil penelitian menunjukkan bahwa Leadership Self-Efficacy berpengaruh positif dan signifikan terhadap kepemimpinan strategis perempuan dan merupakan faktor yang paling kuat dalam model. Dukungan organisasi juga berpengaruh positif dan signifikan terhadap kepemimpinan strategis perempuan, meskipun pengaruhnya lebih kecil dibandingkan Leadership Self-Efficacy. Sementara itu, budaya masyarakat tidak terbukti berpengaruh negatif secara signifikan terhadap kepemimpinan strategis perempuan. Preferensi yayasan tidak terbukti memoderasi hubungan Leadership Self-Efficacy, dukungan organisasi, maupun budaya masyarakat dengan kepemimpinan strategis perempuan. Demikian pula, konflik kerja-keluarga tidak terbukti memoderasi ketiga hubungan tersebut. Temuan penelitian menegaskan pentingnya penguatan keyakinan dan kapasitas kepemimpinan perempuan serta penciptaan dukungan organisasi yang memberikan kesempatan nyata bagi perempuan untuk berkembang menuju posisi kepemimpinan strategis.
