Abstract
PENGARUH JOB DEMAND, WORK LIFE BALANCE TERHADAP KINERJA DENGAN KEPUASAN KERJA SEBAGAI VARIABEL MEDIASI: STUDI PADA PERAWAT ANESTESI RS XYZ Tesis Oleh Ryando Benanda (2220522071) Pembimbing:Dr. Yulihasri, SE., MBA dan Prof. Dr.Harif Amali Rivai, SE., M.Si ABSTRAK Penelitian ini bertujuan untuk menganalisis pengaruh job demand dan work life balance terhadap kinerja perawat anestesi dengan kepuasan kerja sebagai variabel mediasi. Permasalahan penelitian berangkat dari temuan bahwa kinerja perawat anestesi di RS XYZ belum optimal, yang diduga dipengaruhi oleh tingginya tuntutan kerja dan ketidakseimbangan antara kehidupan kerja dan pribadi. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei dan pengumpulan data melalui kuesioner terhadap seluruh perawat anestesi kontrak di RS XYZ. Teknik analisis data dilakukan dengan Partial Least Square - Structural Equation Modeling (PLS-SEM) dengan software SmartPLS untuk menguji hubungan kausal antarvariabel. Kuesioner diukur dengan menggunakan skala likert 1-5. Hasil penelitian menunjukkan bahwa job demand berpengaruh negatif dan signifikan terhadap kepuasan kerja dan kinerja, sementara work life balance berpengaruh positif dan signifikan terhadap kepuasan kerja dan kinerja. Kepuasan kerja juga terbukti berpengaruh positif terhadap kinerja, serta memediasi hubungan antara job demand dan work life balance terhadap kinerja. Temuan ini menegaskan pentingnya pengelolaan beban kerja dan peningkatan kualitas keseimbangan kehidupan kerja guna mendorong kepuasan kerja dan kinerja optimal perawat anestesi. The research problem departed from the finding that the performance of anesthesia nurses at XYZ Hospital was not optimal, which was allegedly influenced by the high demands of work and the imbalance between work and personal life. This study uses a quantitative approach with survey methods and data collection through questionnaires on all contract anesthesia nurses at XYZ Hospital. The data analysis technique was carried out with Partial Least Square - Structural Equation Modeling (PLS-SEM) with smartPLS software to test the causal relationship between variables. The questionnaire was measured using a likert scale of 1-5. The results of the study show that job demand has a negative and significant effect on job satisfaction and performance, while work life balance has a positive and significant effect on job satisfaction and performance. Job satisfaction has also been shown to have a positive effect on performance, as well as mediating the relationship between job demand and work-life balance on performance. These findings confirm the importance of workload management and improving the quality of work-life balance to promote job satisfaction and optimal performance of anesthesia nurses.
