PENGARUH GAYA KEPEMIMPINAN TRANSFORMASIONAL DAN PERCEIVED ORGANIZATIONAL SUPPORT (POS) TERHADAP KINERJA GURU DENGAN INTRINSIC MOTIVATION SEBAGAI VARIABEL MEDIASI STUDI PADA GURU SMP NEGERI 1 PADANGSIDIMPUAN Nur Mahrani Harahap1, Hendra Lukito2, Yulihasri3 Program Studi Manajemen, Fakultas Ekonomi dan Bisnis, Universitas Andalas, Indonesia1,2,3,4,5 Email: nurmahraniharahap08@gmail.com1, hendralukito@eb.unand.ac.id2, yulihasri@eb.unand.ac.id3 ABSTRAK Penelitian ini bertujuan untuk menganalisi pengaruh gaya kepemimpinan transformasional dan Perceived Organizational Support (POS) terhadap kinerja guru di SMP Negeri 1 Padangsidimpuan, dengan motivasi intrinsik sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif yang berlandaskan pada filsafat positivisme, dengan tujuan untuk menguji pengaruh gaya kepemimpinan transformasional dan Perceived Organizational Support (POS) terhadap kinerja guru, serta peran motivasi intrinsik sebagai variabel mediasi. Data dikumpulkan melalui wawancara dan kuesioner terstruktur berbasis skala Likert lima poin yang disebarkan kepada 52 guru ASN di SMP Negeri 1 Padangsidimpuan, yang dipilih menggunakan teknik purposive sampling berdasarkan kriteria relevan dengan penelitian. Analisis data dilakukan menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM) dengan bantuan aplikasi SmartPLS 4.0.9.9. Hasil penelitian menunjukkan bahwa bahwa gaya kepemimpinan transformasional berpengaruh positif dan signifikan terhadap kinerja guru, sedangkan Perceived Organizational Support (POS) tidak berpengaruh langsung secara signifikan terhadap kinerja guru. Namun, keduanya berpengaruh positif dan signifikan terhadap motivasi intrinsik, yang kemudian terbukti berpengaruh positif terhadap kinerja guru. Selain itu, motivasi intrinsik berperan sebagai mediasi parsial dalam hubungan antara gaya kepemimpinan transformasional dan kinerja guru, serta antara POS dan kinerja guru. Artinya, motivasi intrinsik memperkuat pengaruh kedua variabel tersebut terhadap kinerja, meskipun bukan sebagai faktor penentu utama karena masih ada variabel lain yang turut memengaruhi kinerja guru di SMP Negeri 1 Padangsidimpuan. This research employs a quantitative approach based on the philosophy of positivism, aiming to examine the effect of transformational leadership style and Perceived Organizational Support (POS) on teacher performance, as well as the role of intrinsic motivation as a mediating variable. Data were collected through interviews and structured questionnaires using a five-point Likert scale distributed to 52 civil servant teachers at SMP Negeri 1 Padangsidimpuan, selected using purposive sampling based on criteria relevant to the study. Data analysis was performed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with the assistance of SmartPLS version 4.0.9.9. The results show that transformational leadership style has a positive and significant effect on teacher performance, while Perceived Organizational Support (POS) does not have a direct significant effect on teacher performance. However, both variables have a positive and significant effect on intrinsic motivation, which in turn positively influences teacher performance. Furthermore, intrinsic motivation serves as a partial mediator in the relationship between transformational leadership style and teacher performance, as well as between POS and teacher performance. This indicates that intrinsic motivation strengthens the influence of both variables on performance, although it is not the main determining factor, as other variables also contribute to teacher performance at SMP Negeri 1 Padangsidimpuan.
