Abstract
This study aims to analyze the effect of workload and burnout on turnover intention among healthcare workers at Aisyiyah Hospital in Pariaman City, with organizational commitment as a mediating variable. The research adopted a quantitative approach using the Partial Least Squares-Structural Equation Modeling (PLS-SEM) method and collected data from 108 healthcare workers through a structured questionnaire. The findings reveal that workload has a significant direct effect on both burnout and turnover intention. Burnout significantly influences organizational commitment but does not directly affect turnover intention. Likewise, organizational commitment does not show a significant direct effect on turnover intention. These results suggest that while workload is a strong predictor of turnover intention, the mediating role of organizational commitment is not supported in this context. This may be due to the employment structure at the hospital, where many staff are permanent under Indefinite-Term Employment Agreement, potentially reducing the influence of psychological variables like commitment or burnout. This study contributes to the existing literature by highlighting the importance of addressing workload in healthcare environments to reduce turnover intention. It also underlines the need for future research to explore additional mediating or moderating variables that may better explain the complex relationships between psychological stressors and turnover outcomes.
